N4455 Nursing Leadership and Management
Change Theories Project
Note: You will create a PowerPoint slide presentation (not an APA paper) for this assignment. Submit your assignment to the Academic Coach for grading for this module. If you do not submit a PowerPoint slide presentation you will not receive credit for this assignment.

Overview: Change Theories Project
Each student will produce a plan for implementing a change project in nursing departments throughout the organization. You will begin by selecting one of the options provided in module one and propose a change to solve the problem. If you do not select one of the provided options you will not receive credit for this assignment. Then you will select one of the change theories you have studied that models how you want to implement the proposed change. You will conduct a SWOT analysis and develop a comprehensive action plan. You will create a PowerPoint presentation of your plan with a “script” in the Notes section below each slide, as if you are presenting this to an audience. These will be your speaker notes as if you are presenting your PowerPoint to an audience. You MUST have a notes section for your slides. There will be a 50 point deduction if notes are not present. (The Notes section can be found below each slide within the PowerPoint presentation).
During and after your work, you will examine the types of communications, decision-making processes, and processes you use, and comment upon those in the last part of the “script.”

Objectives
1. Select and utilize a change theory model to implement the proposed change (chapter 5)
2. Analyze the leadership roles and management skills necessary to implement a new program.

Then, also in the Notes, describe in parentheses the effective and ineffective methods or situations involved in your work. You would probably not go into such details in your presentation to stakeholders!)

N4455 Nursing Leadership and Management Change Theories Project

One challenge facing the nursing department at my hospital is high nurse turnover rates. This leads to increased costs for recruitment and training of new nurses as well as decreased quality of patient care and staff morale. To address this issue, I propose implementing a shared governance model to increase nurse engagement and retention. This change will be guided by Kotter’s 8 Step Process for Leading Change as it provides a systematic approach for transforming organizational culture.
Kotter’s model was selected as it focuses on establishing a sense of urgency, building a guiding coalition, and empowering broad-based action through shared governance structures (Kotter, 2012). These steps align well with the goals of increasing nurse involvement in decision making and leadership opportunities. Shared governance promotes nurse autonomy and professional development which research shows improves job satisfaction and retention (Warshawsky & Havens, 2014).
SWOT Analysis

A SWOT analysis was conducted to evaluate strengths, weaknesses, opportunities, and threats. Strengths include the experienced nursing staff and their commitment to high quality care. A key weakness is lack of an existing shared governance structure. Opportunities exist to increase staff engagement and involvement through new committees. Threats could be resistance to change from some nurses or nurse managers accustomed to a top-down model.
Action Plan
The following action plan outlines steps for implementing shared governance based on Kotter’s model:
Establish a Sense of Urgency: Present turnover rate data showing the need for change to key stakeholders. Link high turnover to increased costs and quality issues.
Form a Powerful Coalition: Create a Shared Governance Transition Team of nurse leaders, managers, and direct care RNs. Define roles and secure support.
Create a Shared Vision: Develop a new mission and values statement focused on empowerment, autonomy, and quality. Clearly define expected benefits of shared governance.
Communicate the Vision: Educate all nursing staff on shared governance concepts and roll out the new vision through in-services, emails, and staff meetings. Address concerns.
Empower Action: Restructure unit councils and committees to include frontline staff in decision making. Develop a budget. Provide shared governance leadership training.
Generate Short Term Wins: Celebrate early successes of new committees such as improved communication or a new nurse mentor program. Recognize participants.
Build on Change: Continue to refine shared governance structures based on evaluations. Expand participation and leadership roles over time.
Anchor Changes: Revise nursing orientation and annual competencies to embed shared governance concepts. Link shared governance to Magnet designation pursuit.
A transformational leadership style will be used to engage and inspire staff commitment to shared governance. Management functions will focus on planning, organizing, leading, and controlling change implementation through the Transition Team. Budget implications include leadership training which is estimated at $10,000 initially with ongoing costs covered through the nursing education budget.
To ensure staff compliance, participation in unit shared governance councils will be incorporated into annual performance evaluations. Non-compliance will be addressed through coaching conversations focused on the benefits of this model for nurses and patients. Progress will be evaluated quarterly for the first year using metrics such as turnover rates, staff satisfaction surveys, and quality outcome data. Comparisons to pre-implementation baseline data will demonstrate the impact of this change.
In conclusion, implementing shared governance guided by Kotter’s model is expected to increase nurse engagement, autonomy, and retention at my hospital by empowering frontline staff in leadership and decision making roles. This systematic, evidence-based approach will transform our nursing culture and positively impact patients.
